A failed leadership hire costs far more than a search fee. You lose months of momentum, the team loses confidence, and the strategy stalls while you start again. Most of these failures are decided before the leader even walks through the door.
The six hidden reasons senior hires fail
1. Nobody agreed the role
The CEO, the board and HR each wanted something different. The new leader got caught in the middle.
2. Hired for the CV, not the context
A builder hired into a turnaround, or a turnaround expert hired to scale, will struggle whatever their track record.
3. Ways of working did not match
Decision speed, hierarchy and relationship-building differ between London, Riyadh and Dubai. Cross-border moves need this discussed openly.
4. The family did not settle
Relocation stress at home shows up at work within weeks.
5. No real onboarding
Senior people are often left to “get on with it”, without the relationships and context they need.
6. Success was never defined
Without clear first-year goals, every stakeholder judges the leader by a different measure.
The prevention playbook
Before the offer
Agree one written scorecard with every decision-maker. Test for context fit: build, fix or scale. Talk about relocation and family openly.
Days 1 to 30
Listen and learn. Meet key stakeholders one to one. Agree three to five priorities for the year.
Days 31 to 60
Deliver one early, visible win. Build trust with the team. Hiring manager checks in every two weeks.
Days 61 to 90
Review progress against the scorecard. Fix small issues before they grow. Confirm the plan for the rest of the year.
The search does not end when the contract is signed. It ends when the leader is thriving.
Ameera Marshall, FounderQuick self-check before your next leadership hire
| Has every decision-maker signed off one written scorecard? | Yes / No |
| Does the candidate’s experience match your stage: build, fix or scale? | Yes / No |
| Have you discussed relocation with the family in mind? | Yes / No |
| Is one named person responsible for onboarding? | Yes / No |
| Will you check in at 30, 60 and 90 days? | Yes / No |
Two or more answers of “No” means the risk is high. Fix those before you make the offer.
This is why we stay in touch with the leaders we place after they start, not just until the offer is signed. A good placement is one that is still working a year later.
